Been thinking a lot about coding interviews lately.
Contemporary coding interviews provide few of the signals we seek, as hiring organizations, while subjecting candidates to conditions rarely present on the job. That's to say, these interviews don't test what you likely think they test.
While a hiring manager, at Heroku, my organization stopped putting candidates through what has become the contemporary coding interview. We reasoned, as a team, that even as the final filter in our process, that it did not yield any of the value we required.
Since I've started interviewing for software engineer roles again, I've been doing some reflecting. Having been both a hiring manager and having done these coding interviews as a candidate a few times elsewhere, I feel competent to comment on the contemporary "coding interview".
We replaced this process, instead, with a modest "homework assignment" as the first filter in the process—a "prove they can code and solve for problems like what we experience on the job." If that process demonstrated the values we sought (see below), then we proceeded into the rest of the process.
Let's not fool ourselves: this is not pair programming.
- There's the very present knowledge of a job being on the line.
- A lot of people get anxious with people looking over their shoulder and giving feedback in real time.
- It does not represent the actual working environment at all, as that environment strongly favors asynchronous feedback over a span of time (ala PR reviews) versus this real-time process.This procsss, instead, filters for the abilities to:
- manage anxiety in a high stakes situation
- take in sometimes difficult, complicated, and deliberately incomplete feedback
- process said feedback immediately (quick thinking)It does not demonstrate crucial skills like the abilities to:
- think deeply, methodically, and calmly about problems when given the space one typically receives on the job
- give feedback to fellow developers in a work-like environment on similar difficult problems
- work in an existing codebase, as most coding is modifyingexisting code versus writing from scratch
- solve problems, and ask valuable clarifying questions about such problems.True, this process provides insight into how the candidates communicate about their process in real time. But with many attendant side effects that reduce the value of the interview itself. The "Observer Effect" adds significant noise to the signals we're seeking.
As a job applicant, I still subject myself to these style coding interviews. However, I do so with significant reservations.

I understand the spirit of take home tests, but
1. In practice successful candidates will spend an order of magnitude (5x? even 10x?) more time on it compared to a ~1hr live coding test
2. Now all candidates have to spend an enormous time on it for a solution comparable to a good one
3. Net lose for most? Maybe?
